Second, I find that teachers who do decide to transfer schools are more likely to transfer to schools with a greater percentage of racially congruent colleagues than their original school. As with my turnover findings, I also show a diminishing return to this relationship

First, aligning with prior work by @TravisJBristol, @rodrila1, and the most recent paper by Xu et al, I find that a 10pp increase in racially congruent colleagues decreases turnover by about 6% of a SD, with greater effects for Black teachers than White teachers
